Paying "faster" and "not thinking about it" roughly translates to making sure everyone is well aware of the gameplan on both sides of the ball. This means understanding what plays the Ville likes to run out of certain formations and to understand where you are supposed to be during said play.
 
We are probably simplifying the game plan a bit so the kids aren't thinking about where they need to be at all times. This allows the kids to play on instinct so to speak, which allows them to react impulsively and not worry so much about what coverage am I supposed to be in, etc.
 
For those golfers, I'd liken it to going out and playing and no so much worrying about swing positions so much.
 
As to the 11, 12 personnel...it's pretty simple. The first number tells you how many RB's there are and second states the number of TE's. The total number needs to add up to 5 (five eligible receivers).
 
so 10 is 1 RB, 0 TE's and 4 WR's
21 would be 2RB's, 1 TE, and 2 WR's
